Can the big banks get away with handing out chunky bonuses in the face of ailing profits? For more in this issue of end-of-year bonuses, I'm joined by Andrew Oliver. He is the managing director of executive search company Profile Search and Selection based right here in Hong Kong.Welcome to the program. End-of-the-year bonuses, it's a time fast approaching. What should we expect?Well, I think the short answer is that at the end of the year banks are gonna pay out enormous amounts of money. However, the subtext here is a little more complicated. These are vast institutions that rely on very, very diverse revenue streams by division and geography. And for some of the parts of the banks, they've had to start the year again in 2007. So how big a bonus will be handed out?Well, that's a very interesting question. I think it depends on where you are working and I suppose geographically and by division and also depends on whether you are a peak performer or you are not. I think this year we are gonna see some areas, when I say areas I mean geographies hit harder than others. And we're gonna see some divisions hit harder than others. But next year the banks are still gonna make money. They're still gonna carry and hold on to their peak performers. So people will get paid regardless.So how much is the cost to hold on to a peak performer?Well, I think the top 10, 15% regardless of the division area, will be paid at least flat or maybe up from last year. However, I think we're gonna see a polarization of bonuses this year. Peak performers will get paid because they've got to look at 2008.Give me a number, Andrew. Because I some place, it's an average of 200,000 US dollars. Does that sound right?Well, I mean the numbers that come out, you know, the numbers that come out are in my opinion sometimes a little bit misleading. Because you take, you know vast organizations, then divide the number by the number of employees. I think the people who are making the money, the key producers, within the key front line roles will still get paid.And they will get paid how much as a bonus?Well, I think if you look in percentage terms in 2006, that's probably a better indication. And I would say peak performers will still get paid more than they got paid last year.You are still not giving me a concrete number but they will still get paid. They will still get a big bonus. And this year was a notoriously bad year for the financial sector. How can banks justify, handing out such big bonuses during such a terrible year?Well, looking in the context, it's not been a terrible year. It's been a terrible few months. It's been a fairly terrible few months for certain part of very large institutions. Parts of the businesses have made a lot more money than they made last year. And part of the geographies around the world had made a lot more money than they made last year.So in terms of where the bonuses will come from, certain sectors of the bank will probably end up paying out the bonuses for the other players in the bank.Yes, there's always gonna be a little bit of, there’s always gonna be a little bit of cross-divisional support. However, I think you know, we'll see, you know, certain divisions that have been hit very hard by the sub-prime issues. Yes,they're gonna get hit hard in their bonuses. But yes, you know, certain divisions such as equities divisions or corporate finance divisions that have made a lot of fees and underwriting in the early part of this year will in some way support parts of the businesses that have been hit.But in a year, there have been layoffs, and I'm hearing of, of more layoffs to come. It's really an employer's market. Why is it even necessary to pay out big bonuses?Well, the people who run the organizations will have to run amid a commercial, in a commercial manner. They need to look at, looking after the people that're gonna make the money in 2008. Someone said to me it's sometimes very difficult to say, is it a retrospective reward for what you did last year or is it a reward for what you may do next year.That's the question. I picked a galaxy nearby which is called NGC 1068, an active galaxy, which meant that it probably had a supermassive black hole in it, at least, that's what we wanted to prove. To be certain that the stars were moving unnaturally fast in NGC 1068, Dresslar wanted to compare them with stars in a normal galaxy without a black hole. Stars circling around a weak center of gravity would move at half the speed. So for this comparison, he chose the very ordinary galaxy next door to us, Andromeda(仙女座), with a quiet, inactive center like our own. To measure the speed of the stars in these two very different galaxies, Dresslar used an instrument called a spectroscope. This looks at the changing pattern of light coming from stars as they rotate around the galaxy core. The spectroscope shows the center of the galaxy as a white band and the movement of stars around the core is traced by a dark, vertical line. If the stars of the galaxy's center are circling slowly, then the dark band would show hardly any change, but if they are traveling at great speed, whizzing towards and away from us either side of a supermassive black hole, then the dark band should show a sudden shift across the center of the galaxy. I would expect to see some rather rapid change in this dark line so that there'd be a very big change in the speed from one side of the galaxy to the other, very suddenly, right over the center and that would show that the stars were moving very rapidly in the center of the galaxy because of the influence of the great mass in the center, the supermassive black hole. It's all, you know, you would never take your personal problems to a male boss, but you, you do take them to a woman boss because women are nurturing just that's what women do.You expect them to understand.Exactly.The issues with their kids or whatever.Right, and the other thing is there haven't been any positive women role, I mean,( there haven't been. ) There are very few positive women role models out there. Especially look all the movies, they say you know, woman are just crazy lunatics when they get a little power and so we try to do in the book is show people how to do it a little bit better.And we'll get to some of that in a minute but why, why are the roles so different, Caitlin, for men and women when they do become the boss?Well, I think like Kim said(Kim, short for Kimberly), I think it really has to do with the lack of role models. I mean, when we were growing up and coming into the professional environment. We had really tough women bosses but they had learnt from men. So we think that women need to be able to manage, the way they are comfortable in managing.What's number one, number one mistake women are making?I think the number one mistake women are making is that they're, they're trying to do something the way that's not comfortable for them. You know, you, you really need to be firm and fair. You need to know what your employees need from you before you just sort of like set out these blanket things. The other thing is, I think, that if you are emotional once in a workplace, our favorite "Sex and the City" is when Charlotte cries, you know(And then she is the crier from then on)(Charlotte is a crier) She cried once in ten years. And that's what happens to women, you know, they get stuck with these bad raps and we think that, you know, what you need to do is really try to be as firm and fair as possible.Is there no place for emotion than in a workplace?Well, we don't think there is. (No) I mean we think that you can be yourself, which is, you know, kind and supportive, warm and giving, but not, you know, crying and screaming. (temptation) beating people, I mean, how many women did we interview for this book and they all said oh this woman screamed at me and threw something at me.Wait, we have one crazy story that didn't make it into the book. A woman, a woman said that she was a publicist and she...the owner of company's assistant was gaining weight. So she brought a scale into work and put it in her office and said, oh I don't think that you've noticed how much weight you are gaining so I brought you this scale. I mean that figure is just nuts...Wow,(that sounds crazy). so let's, let's talk about practical advice. How women can avoid some of these, beat these bad behaviors that will keep them from being labeled a bitch. First you say the bad boss behavior-insecurities rule. I mean do women when they become the boss, do they tend to not really feel it right way?What kind of ....?I think a lot of women are uncomfortable with leadership positions. I mean, men too, but I think that women in particular and that can bring insecurity.Gender discrimination. Do, do women tend to favor men in a workplace?Yeah, unfortunately, we think that there is definitely internalized sexism that goes on. I mean we come from publishing and even they, male assistants would get sort of more floor time during meetings. We think that we really want...Why is that? I mean why can't women relate with their co-workers or if they're the boss and, and why can't they, you know, just give them the power they need?Well, we are not sure why, but we think it'll change. You know, we think that with books like this, and with the fact that, you know, more women are in a workplace everyday that it will change because there's just, I mean, just by sheer numbers.So, some keys to being a better manager, you say, provide clear vision, support your staff, be a mentor.Absolutely. We, we really think it's...the, the women's responsibility when they are in leadership positions to be more mentor than manager.We could talk about this all day because a lot of us have worked with women and they're just interested in how it starts.
